Publication: Babacan Liderliğin Çalışmaya Tutkunluğa Etkisinde Kolektif Şükranın Aracı Rolü
Abstract
Bu çalışmada, babacan liderliğin çalışmaya tutkunluğa etkisinde kolektif şükranın aracılık rolü incelenmiştir. Çalışma kapsamında öncelikle babacan liderlik, çalışmaya tutkunluk ve kolektif şükran kavramları, alt boyutlarıyla birlikte ele alınmıştır. Ülkemiz gibi paternalist kültürlerde sık görülen bir liderlik türü olan babacan liderlik, çalışanlara bir baba tavrı ile yaklaşan, onların örgütsel ve kişisel sorunlarına ilgi gösteren ama aynı zamanda çalışanlarını uyaran bir liderlik türünü betimlemektedir. Çalışmaya tutkunluk ise çalışanların kendilerini örgütlerine ve işlerine adamalarını, fiziksel, bilişsel ve psikolojik olarak işle bütünleşmelerini ifade eden pozitif örgütsel davranış türlerinden biridir. Son olarak kolektif şükran örgüt içinde ortaya çıkan şükran ve minnettarlık kavramını ifade etmektedir. Çalışmada gerçekleştirilen literatür taraması neticesinde oluşturulan kavramsal çerçeve ile değişkenler arasındaki ilişki ortaya konulmaya çalışılmıştır. Bu bağlamda çalışmanın hipotezleri oluşturulmuş ve araştırma yöntemine uygun olarak gerçekleştirilen anket çalışması ile elde edilen verilerin analizleri sonucunda ulaşılan bulgu ve sonuçlara yer verilmiştir. Çalışmanın örneklemi Samsun ilinde görev yapmakta olan 342 çağrı merkezi çalışanından oluşmaktadır. Çalışmada kolayda örnekleme yöntemi kullanılmıştır. Anketler online platform üzerinden 342 çağrı merkezi peroneline ulaştırılmıştır. Anket formunda likert tipi ölçek kullanılmıştır. Araştırmada oluşturulan aracılık modeli yapısal eşitlik modeli (YEM) ile oluşturulmuştur. Toplanan verilerin analizinde SPSS 22.0 paket programı ve AMOS 24 YEM programlarınan yararlanılmıştır. Araştırmada ulaşılan sonuçlarla, geliştirilen temel hipotezler desteklenmiştir. Çalışma sonucunda, babacan liderliğin çalışmaya tutkunluğu anlamlı olarak etkilediği, babacan liderliğin kolektif şükran üzerinde etkisinin bulunduğu, kolektif şükranın da çalışmaya tutkunluk üzerinde etkisinin olduğu belirlenmiştir. Son olarak da babacan liderlik ile çalışmaya tutkunluk arasındaki ilişkide kolektif şükranın tam aracılık etkisi olduğu tespit edilmiştir.
In this study, the mediating role of collective gratitude in the effect of paternalistic leadership on work passion was examined. Within the scope of the study, the concepts of pic leadership, work engagement and collective gratitude are discussed together with their sub-dimensions. Paternalistic leadership, which is a type of leadership frequently seen in paternalistic cultures such as our country, describes a type of leadership that approaches employees with a fatherly attitude, shows interest in their organisational and personal problems, but at the same time stimulates employees. Passion for work is one of the types of positive organisational behaviour that refers to employees' dedication to their organisations and their work, and their physical, cognitive and psychological integration with work. Finally, collective gratitude refers to the concept of gratitude and appreciation within the organisation. In the study, the relationship between the conceptual framework created as a result of the literature review and the variables was tried to be revealed. In this context, the hypotheses of the study were formed and the findings and results obtained as a result of the analyses of the data obtained through the questionnaire study conducted in accordance with the research method were included. The sample of the study consists of 342 call centre employees working in Samsun province. Convenience sampling method was used in the study. The questionnaires were delivered to 342 call centre employees via online platform. Likert type scale was used in the questionnaire form. The mediation model created in the study was constructed with structural equation model (SEM). SPSS 22.0 package programme and AMOS 24 SEM programmes were used to analyse the collected data. With the results obtained in the study, the main hypotheses developed were supported. As a result of the study, it was determined that paternalistic leadership has a significant effect on work passion, paternalistic leadership has an effect on collective gratitude, and collective gratitude has an effect on work passion. Finally, it was determined that collective gratitude has a full mediating effect on the relationship between paternalistic leadership and work engagement.
