Publication: İmam-Hatip Lisesi Müdürlerinin Görüşlerine Göre Liderlik Rolleri ve Özellikleri
Abstract
Bu araştırmanın temel amacı, imam hatip lisesi müdürlerinin kendi deneyimlerine dayalı olarak liderlik rollerini ve liderlik özelliklerini ortaya koymaktır. Çalışma, nitel araştırma desenlerinden fenomenoloji yöntemiyle, özel olarak Moustakas'ın soyut fenomenoloji prosedürü temel alınarak yürütülmüştür. Araştırmanın evrenini, 2022-2023 eğitim-öğretim yılında Türkiye'nin Karadeniz Bölgesinde yer alan, Çorum, Ordu, Rize, Samsun, Sinop, Tokat ve Trabzon illerinde görev yapan imam hatip lisesi müdürleri oluşturmaktadır. Araştırmanın örneklemini ise evrenden maksimum çeşitlilik örnekleme yoluyla seçilen 34 gönüllü okul müdürü oluşturmaktadır. Veriler, yarı yapılandırılmış görüşme formu aracılığıyla, müdürlerle yapılan yüz yüze ve derinlemesine mülakatlarla toplanmıştır. Veriler, MAXQDA nitel veri analiz programı aracılığıyla çözümlenmiş; analiz sürecinde kavram kodlama ve örüntü kodlama tekniklerinden yararlanılmıştır. Kodlama süreci boyunca kategoriler ve temalar oluşturularak müdürlerin liderlik rollerine ve özelliklerine ilişkin algı ve deneyimleri sistematik biçimde sınıflandırılmıştır. Son olarak, doku ve yapı sentezi yoluyla fenomenin özü ortaya çıkarılmaya çalışılmıştır. Araştırma bulgularına göre, katılımcıların okul müdürü olma nedenleri; okul müdürlerinin yetersizliği, amirlerin isteği ve hedefleri gerçekleştirme arzusu olarak belirlenmiştir. Müdürler, liderlik gelişimlerinde; eğitim ve okumaların, rol model kişilerin ve doğuştan gelen özelliklerin etkin rol oynadığını dile getirmişlerdir. Katılımcıların, imam hatip liselerine yükledikleri anlamlar temelde üç kod altında toplanmıştır. Bunlar; eğitim perspektifinde iki boyut, maneviyat ve huzur ile aidiyet ve bağlılık kodlarıdır. İmam hatip lisesi müdürlerinin öğrencilere yönelik liderlik rolleri; akademik gelişim, dini ve ahlaki gelişim, çağın ihtiyaçlarına yönelik gelişim, öğrenci başarısının değerlendirilmesi, öğrencilerle etkileşim ve sosyal ilişkiler ile öğrenci disiplini başlıklarında toplanmıştır. Öğretmenlere yönelik roller ise öğretmen gelişimini destekleme, performans ve motivasyonu artırma, iletişim kurma ve kriz yönetimi olarak belirlenmiştir. Liderlik özellikleri kodlarının; dönüşümcü, hizmetkâr, spiritüel, etik ve etkileşimci liderlik kuramlarıyla örtüştüğü sonucuna ulaşılmıştır.
This study aimed to determine the leadership roles and leadership traits of Imam Hatip High School principals based on their lived experiences. The study was conducted using the phenomenological method, one of the qualitative research designs. The population of the study consisted of Imam Hatip High School principals working in the provinces of Çorum, Ordu, Rize, Samsun, Sinop, Tokat, and Trabzon in the Black Sea Region of Türkiye during the 2022–2023 academic year. The sample comprised 34 volunteer school principals selected through maximum variation sampling. Data were collected through face-to-face and in-depth interviews using a semi-structured interview form. The data were analyzed using MAXQDA qualitative data analysis software, and conceptual coding and pattern coding techniques were applied. Through the coding process, themes and categories were developed, systematically revealing the principals' experiences regarding their leadership roles and traits. Finally, the essence of the phenomenon was sought to be revealed through the synthesis of textural and structural descriptions. According to the research findings, the reasons for the participants becoming school principals were the inadequacy of current principals, the directives of superiors, and the desire to achieve specific goals. The principals stated that educational activities and readings, role models and innate characteristics played an active role in their leadership development. The meanings that the participants attributed to Imam Hatip high schools were gathered under three codes: two dimensions from an educational perspective, spirituality and tranquility and belonging and commitment. The findings indicate that the principals' leadership roles toward students focus on academic development, religious and moral development, development aligned with contemporary societal needs, student assessment, interaction and social relations, and discipline. Roles toward teachers include supporting professional development, enhancing performance and motivation, communication, and managing conflict and crises. The leadership traits identified in the study align closely with transformational, servant, spiritual, ethical, and transactional leadership theories.
