Publication: Sağlık Çalışanlarında Dijital Liderliğin Algılanan VUCA Bileşenlerine Etkisi
Abstract
Bu çalışmada, sağlık çalışanlarında dijital liderliğin algılanan VUCA bileşenlerine (değişkenlik, belirsizlik, karmaşıklık, muğlaklık) etkisini incelemek ve Dijital Liderlik kavramını ele alarak VUCA dünyasında sağlığı geliştirici çözüm önerileri sunmak amaçlanmıştır. Çalışma kapsamında nicel araştırma yöntemlerinden anket formu ile veri toplanmıştır.Çalışmanın evrenini Muğla'nın Marmaris ilçesinde hizmet veren üç hastane oluşturmaktadır. Çalışmada örneklemin büyüklüğünü hesaplamak amacıyla olasılıklı örnekleme yöntemlerinden olan basit rastgele örnekleme yöntemi kullanılmıştır. Muğla'nın Marmaris içesinde hizmet veren ikisi özel biri devlet hastanesi olmak üzere toplam üç hastanede görevli sağlık çalışanı sayısına erişilmiş ve evreni belli örneklem hesaplamasına göre üç hastane için toplam örneklem sayısı 474 kişi olarak belirlenmiştir. Veri toplama sürecinin sonucunda toplam 600 kişinin verisine ulaşılmış, toplanan veriler arasından eksik ve kayıp veriler çıkartıldıktan sonra çalışmaya dahil edilecek toplam veri sayısı 495 olarak belirlenmiştir. Çalışmada ölçme aracı olarak Claassen ve ark. (2021) tarafından oluşturulan, Türkçe geçerlik ve güvenirlik çalışması Bilginoğlu ve Yozgat (2023) tarafından gerçekleştirilen Dijital Liderlik Ölçeği ve VUCA bileşenlerini ölçek amacıyla, Oreg (2016) tarafından oluşturulan 'Resistance to Change' olarak adlandırılan Değişime Direnç Ölçeği, Carleton, Norton ve Asmundson (2007) tarafından 'Intolerance of Uncertainty' olarak adlandırılan Belirsizliğe Tahammülsüzlük Ölçeği, Martin ve Rubin (1995) tarafından 'Cognitive Flexibility Scale' olarak adlandırılan Bilişsel Esneklik Ölçeği, Mclaın (2009) tarafından 'The Multiple Stimulus Types Ambiguity Tolerance Scale-II' olarak adlandırılan Tip-II Çoklu Uyaran Muğlaklık Toleransı Ölçeği'nin dördünü de içine alan Türkçe geçerlilik ve güvenilirliğinin Koç ve ark., (2022)'nın gerçekleştirdiği VUCA bileşenleri ölçek uyarlama çalışması kullanılmıştır. Bu çalışmanın sonucunda, sağlık çalışanlarında dijital liderliğin algılanan VUCA bileşenlerine etkisi istatistiksel olarak anlamlı bulunmuştur. Buna göre Sağlık çalışanlarında Dijital Liderlik algısının arttırılmasının VUCA bileşenlerinden olan değişime direnci ve belirsizliğe tahammülsüzlüğü azaltacağı ve yine aynı şekilde Dijital Liderlik algısının arttırılması ile VUCA bileşenlerinden olan bilişsel esnekliğin ve muğlaklığa toleransın da buna paralel olarak artacağı sonucuna erişilmiştir. This study aims to examine the effect of digital leadership on perceived VUCA components (variability, uncertainty, complexity, ambiguity) in healthcare professionals and to offer health-improving solutions in the VUCA world by considering the concept of digital leadership. Within the scope of the study, data was collected using a survey form, one of the quantitative research methods. The population of the study consists of three hospitals serving in the Marmaris district of Muğla. A simple random sampling method, one of the probability sampling methods, was used to calculate the sample size in the study. The number of healthcare professionals working in a total of three hospitals, two private and one state hospital, serving in Marmaris of Muğla, was reached, and the total number of samples for the three hospitals was determined as 474 people, according to the population-specific sample calculation. As a result of the data collection process, a total of 600 people were accessed, and after removing missing data from the collected data, the total number of data to be included in the study was determined as 495. As a measurement tool in the study, Claassen et al. (2021), the Digital Leadership Scale, whose Turkish validity and reliability study was carried out by Bilginoğlu and Yozgat (2023), and the Resistance to Change Scale called 'Resistance to Change' created by Oreg (2016) to measure VUCA components, Carleton, Norton, and Asmundson. (2007) called 'Intolerance of Uncertainty,' the Cognitive Flexibility Scale called 'Cognitive Flexibility Scale' by Martin and Rubin (1995), and 'The Multiple Stimulus Types Ambiguity Tolerance Scale-II' by McLaın (2009). The VUCA components scale adaptation study conducted by Koç et al. (2022) of the Turkish validity and reliability of the Type-II Multiple Stimulus Ambiguity Tolerance Scale, which is called the TypeII Multiple Stimulus Ambiguity Tolerance Scale was used. As a result of this study, the effect of digital leadership on perceived VUCA components in healthcare professionals was found to be statistically significant. Accordingly, it has been concluded that increasing the perception of digital leadership in healthcare professionals will reduce resistance to change and intolerance to uncertainty, which are VUCA components, and similarly, by increasing the perception of digital leadership, cognitive flexibility and tolerance to ambiguity, which are VUCA components, will increase accordingly.
