Publication: Hemşirelerin İş Becerikliliğinin Karşılanmamış Hemşirelik Bakımına Etkisinde İşten Ayrılma Niyetinin Aracı Rolü
Abstract
Amaç: Bu araştırmanın amacı hemşirelerin iş becerikliliğinin karşılanmamış hemşirelik bakımına etkisinde işten ayrılma niyetinin aracı rolünün incelenmesidir. Yöntem: İlişki arayan tanımlayıcı tipte olan araştırma 30/10/2023-15/03/2024 tarihleri arasında Samsun'da bir kamu ve bir üniversite hastanesinde yürütüldü. Araştırmanın örneklemini 403 hemşire oluşturdu. Veri toplama aracı olarak Tanıtıcı Bilgi Formu, Karşılanmayan Hemşirelik Bakım Gereksinimleri Anketi, İş Biçimlendirme Ölçeği ve Hemşire İşten Ayrılma Niyeti Ölçeği kullanıldı. Bulgular: Hemşirelerin karşılanmamış hemşirelik bakım puanlarının 1-3.1 arasında değiştiği ve ortalamalarının 1.71±0.41 olduğu bulunmuştur. Hemşirelerin iş becerikliliği toplam puanının 23-105 arasında değiştiği ve ortalamasının 77.45±1.88 olduğu bulunmuştur. Hemşirelerin işten ayrılma niyeti toplam puanlarının 10-50 arasında değiştiği ve ortalamalarının 35.82±8.57 olduğu bulunmuştur. Hemşirelerin karşılanmamış hemşirelik bakımı puanı ile iş becerikliliği toplam puanları arasında anlamlı negatif orta (r=-0.450; p<0.001), işten ayrılma niyeti toplam puanları arasında anlamlı pozitif zayıf (r=0.264; p<0.001) korelasyon olduğu bulunmuştur. İş becerikliliğinin işten ayrılma niyeti üzerinde %26.9'luk negatif etkisi ve karşılanmamış hemşirelik bakımı üzerinde %40.8'lik negatif etkisinin olduğu bulunmuştur. Ayrıca iş becerikliliğinin karşılanmamış hemşirelik bakımı üzerindeki etkisinde işten ayrılma niyetinin kısmi aracılık rolünün olduğu (p<0.01) bulunmuştur. Sonuçlar: Hemşirelerin karşılanmamış hemşirelik bakım düzeyinin düşük, iş becerikliliği düzeyinin ve işten ayrılma niyetlerinin yüksek olduğu bulunmuştur. Hemşirelerin iş becerikliliği arttıkça işten ayrılma niyeti azalmaktadır. Hemşirelerin işten ayrılma niyeti arttıkça karşılanmamış hemşirelik bakımı da artmaktadır. Hemşirelerin iş becerikliliği arttıkça karşılanmamış hemşirelik bakımı azalmaktadır. Hemşirelerin iş becerikliliğinin karşılanmamış hemşirelik bakımı üzerindeki etkisinde işten ayrılma niyetinin anlamlı bir şekilde kısmi aracılık rolü vardır. Aim: The aim of this study is to examine the mediating role of turnover intention in the effect of nurses' job crafting on missed nursing care. Method: This descriptive correlational study was conducted in a public and a university hospital in Samsun between 30/10/2023-15/03/2024. The sample of the study consisted of 403 nurses. Descriptive Information Form, the MISSCARE SurveyTurkish, the Job Crafting Scale and the Nurse Turnover Intention Scale were used as data collection tools. Results: It was found that nurses' missed nursing care scores ranged between 1-3.1 and the mean was 1.71±0.41. It was found that the total score of nurses' job crafting ranged between 23-105 and the mean score was 77.45±11.88. It was found that the total scores of nurses' turnover intention ranged between 10-50 and the mean score was 35.82±8.57. It was found that there was a significant negative moderate correlation (r=-0.450; p<0.001) between the nurses' missed nursing care score and the total score of job crafting and a significant positive weak correlation (r=0.264; p<0.001) between the total score of nursing turnover intention. It was found that job crafting had a 26.9% negative effect on nursing turnover intention and a 40.8% negative effect on missed nursing care. In addition, it was found that turnover intention had a partial mediating role in the effect of job crafting on missed nursing care (p<0.01). Conclusion: It was found that nurses had low level of missed nursing care, high level of job crafting and high level of turnover intention. As the job crafting of nurses increases, turnover intention decreases. As nurses' turnover intention increases, missed nursing care increases. As nurses' job crafting increases, missed nursing care decreases. Nursing turnover intention has a significant partial mediating role in the effect of nurses' job crafting on missed nursing care.
